摘要: The purpose of this study is to explore the relationship among creative personality, creativity, intragroup conflict, and performance. Our participants were 174 undergraduate students from a private university in central Taiwan. Data were collected through questionnaires during their mass communication production projects for 2 semesters. After deducting 30 invalid questionnaires, the valid questionnaires were 144, and the valid return rate was 82.7%. There were two study results: First, for the mediation effect of creativity between creative personality and performance, the result showed that there was full mediation effect of creativity between Originality personality and performance. And creativity partially mediated the relationship between Conformity personality and performance. Second, for the moderation effect of intragroup conflict, the results showed that task conflict positively moderated the relationship between creativity and performance, while process conflict negatively moderated the relationship between creativity and performance. At the end, we provided discussion, conclusion and implication for the academic community and the industry.
本研究主要在探討創造力人格特質(creative personality)、創造力(creativity)、團隊衝突(intragroup conflict)及績效(performance)間的關係。研究對象為中部某科技大學傳播藝術系大四學生,利用問卷調查法進行3個階段的問卷發放,學生樣本共計174位,扣除無效問卷30份,問卷回收有效樣本為144份,有效回收率為82.7%。其研究結果有二: 首先,創造力在創造力人格及績效間的中介效果檢定部份,結果顯示創造力在原創力人格及績效間具有完全中介效果;而創造力在順從性人格與績效間則有部份中介效果。 最後,在團隊衝突對創造力及績效間的干擾效果檢定中,研究結果顯示任務衝突對創造力及績效間具有正向干擾效果,而程序衝突對創造力及績效間均則有負向干擾效果。本研究後續針對所獲得的實證結果加以討論,並提供學術界及實務界作為參考。
